2.1.6 Training & Development
Strategic Investment in Human Capital
Cambridge 9609 Focus:
Types of Training (Induction, On/Off-the-job) • Multi-skilling & Flexibility • Intrapreneurship • Cost-Benefit Analysis
The Boardroom Brief
TechManufacture Ltd is implementing new AI-driven production software. The HR Director must decide: train 10 production managers internally (cheap but slow) or send them to a 4-week certification program (expensive but creates certified experts).
The Strategic Question: Is training an INVESTMENT or a COST?
Induction Training
🎯 Purpose:
For new starters. Introduces safety, company culture, key contacts.
Benefits:
- Reduces first-week anxiety
- Lowers early turnover (quits)
- Faster productivity
Without It:
New hire feels lost → Quits in 2 weeks → Recruitment costs wasted.
On-the-Job Training
🎯 Method:
"Learning by doing" - Mentoring, shadowing, coaching while working.
Advantages:
- Zero/Low cost
- Job-specific skills
- Worker stays productive
Drawbacks:
- Bad habits passed on
- Mentor's time diverted
- No formal certification
Off-the-Job Training
🎯 Method:
External courses, college, conferences. Worker leaves workplace.
Advantages:
- Expert instruction
- Formal qualifications
- Fresh ideas from outside
Drawbacks:
- Expensive (fees, travel)
- Worker absent (↓ productivity)
- May not be job-specific
Multi-skilling
Definition (AO1):
Training employees to perform multiple roles across different functions.
Strategic Benefit:
Operational Flexibility - If one worker is absent, multi-skilled staff can cover their role immediately.
Example: Forklift driver sick → Multi-skilled packer operates forklift → Production continues without delay.
Financial Impact:
- Reduces need for temporary staff
- Lowers recruitment costs
- Minimizes production disruption
Intrapreneurship
Definition (AO1):
Training staff to think and act like entrepreneurs WITHIN the organization.
Strategic Benefit:
Innovation Culture - Employees develop new products/processes without the business needing external R&D.
Example: Google's "20% time" - Engineers spend 1 day/week on own projects → Gmail was created this way.
Requirements:
- Management must accept failure risk
- Budget for experimentation
- Culture of trust & autonomy
🎯 AO Guide: How to Answer Training Questions
AO1: Knowledge
"Define on-the-job training" → "Learning by doing while working, through mentoring or coaching."
AO2: Application
"For a SMALL BAKERY..." → "On-the-job is better because they can't afford to lose staff for weeks."
AO3: Analysis
Chain: "Off-the-job training → Higher skills → Better quality products → Premium pricing → Higher profit margins."
AO4: Evaluation
"HOWEVER, it depends on cash flow. If liquidity is low, the $10k upfront cost is unaffordable NOW."
